Abstract As knowledge-intensive growth strategies become central to national competitiveness, the effective management of R&D professionals has emerged as a critical organizational challenge. R&D professionals possess distinctive psychological and cognitive characteristics, including strong professional self-confidence in their research domain and a heightened demand for autonomy, that render conventional human resource management (HRM) frameworks poorly suited to research environments. Yet empirical research that takes R&D professionals as its primary subject remains sparse, and measurement tools calibrated to their distinctive dispositional profile have not been sufficiently accumulated in the existing literature. This dissertation addresses two interrelated research questions through two independent but sequentially connected empirical studies conducted with researchers at Korean government-funded research institutes. The first study theorizes the construct of Scientific Mindset, defined as a multidimensional constellation of cognitive, personality, motivational, and attitudinal characteristics that underpin stable scientific thinking in actual R&D task contexts, and develops a psychometrically validated scale to measure it. Scale development proceeded followed a multi-stage procedure encompassing theory-based item generation, expert content review, a pilot survey, and a nationwide main survey; exploratory and confirmatory factor analyses were subsequently applied to evaluate factor structure, reliability, and construct validity. The second study empirically examines how transformational and transactional leadership, each disaggregated into their respective subdimensions, influence R&D professionals’ Creative Process Engagement (CPE) through Scientific Mindset as the mediating mechanism. CPE is conceptualized as a process-level indicator of creativity encompassing problem definition, information searching, and idea generation, rendering it more proximal to creative output than conventional performance metrics. The findings indicate that Scientific Mindset operates as a meaningful psychological pathway linking leadership to CPE, and that transactional leadership can facilitate rather than constrain creative engagement when it functions in conjunction with Scientific Mindset.
